Management and leadership coaching

What is management coaching?

Management coaching supports the change from doing the work to being responsible for people who do it. It covers delegation, feedback, leading former peers, decisions with incomplete information, and the shift in how you measure your own contribution. Sessions are online and run one to one.

Management is a different job, not a bigger one

Most people are promoted because they were good at something, then asked to stop doing it.

That is not a step up the same ladder. It is a different ladder with a different measure of success, and almost nobody gets support with the transition. The assumption is that competence transfers. It does not, and the first year is usually spent discovering that in public.

The specific difficulty is that everything which made you good at the old job now works against you. Speed, personal ownership, high standards executed personally, the instinct to just handle it. Each of those becomes a liability the moment your output is other people’s output.

There is a second version of this, more common than people admit. Plenty of new managers were already managing and it never got called that. Running jobs, training people, handling clients when something went wrong, keeping work on schedule. The skills exist. The title arriving does not create them, it just makes them visible, and part of the work is recognising what you were already doing.

Who this is for

You were promoted recently.

Six months in, doing two jobs, neither of them well, and unsure which parts you are supposed to have let go of.

You are managing people who were your peers.

The hardest version. The relationships were built on being equals and now they are not, and pretending otherwise makes it worse.

You are still doing the work.

Delegating feels slower, riskier, and slightly like abandoning people. So you take it back, and your team learns not to bother.

Feedback is not landing.

Either you soften it until the message disappears, or you deliver it and the relationship absorbs damage you did not intend.

You have been managing for years and want to be better at it.

Competent, not developing, and aware that nobody has given you honest feedback about your own management in a long time.

You are not sure you want the job.

Worth examining honestly rather than three years in.

How the sessions work

We start with what is actually happening.

A specific decision you are avoiding, a person you cannot get right, a week where you did everyone’s job but your own.

We look at where your time goes.

Almost every struggling manager is spending it on work that belongs to someone else. Usually not because they distrust the team, but because doing it themselves is the only version that feels productive.

We work on delegation as a system.

Not “delegate more,” which nobody has ever found actionable. What gets handed over, how it is defined, what the checkpoints are, and what happens when it comes back wrong.

We build feedback you can actually deliver.

The reason most feedback fails is not phrasing. It is that the person delivering it has not decided what they want to change, so the message stays vague enough to be ignorable.

We separate the role from the person.

Being disliked for a decision is part of the job. Being disliked because you handled it badly is not. Distinguishing them stops both the paralysis and the overcorrection.

How the Method applies

Clarity.

Where your time actually goes versus where you think it goes, and what your team can currently do without you. Most managers overestimate the second.

Ownership.

Your team’s decisions, your organisation’s priorities, and other people’s reactions to necessary calls are not yours. How you define work, set expectations, and respond when standards slip is.

Direction.

What kind of manager you are trying to be, specifically, with the cost named. Every management style trades something. Being available costs focus. Holding a hard line costs warmth.

Momentum.

Management improves through repeated small decisions handled slightly better, not through insight. Tracked honestly, adjusted when the results argue.

What we do not do

We do not run leadership frameworks or personality typologies. They are entertaining and they rarely change what you do on Monday.

We do not help you avoid difficult conversations by finding better wording. Sometimes the answer is that the conversation needs to happen and has been deferred for months.

We do not tell you management is for everyone. Some people are considerably more valuable and considerably happier doing the work. If that is what Phase One surfaces, we will say so.

Questions

Yes, for leadership and management work. If you are searching for executive functioning coaching, which is about planning, focus, and task initiation, that is a different service.

Yes, and it is one of the better times to do it. Part of the work is recognising the management you are already doing without the title, which also makes you far more credible in the conversation about getting one.

Team and organisational work is priced separately. Get in touch and we will tell you honestly whether we are a fit.

Common, and workable. Managing upward is largely the same set of skills applied in a direction where you have less authority and more need for precision.

We coach you through handling them. We do not give employment law advice, and where a situation needs HR or legal input we will say so.

That is a legitimate outcome and we would rather you reach it deliberately than three years from now. The career practice covers what comes next.
